Несмотря на достаточный эмпирический и практический опыт в сфере управления кадровыми ресурсами здравоохранения, не часто встречаются данные о сравнении мотивации труда среди различных профессиональных категорий медицинского персонала. В статье проанализированы основные трудовые мотивы медицинских сестер и врачей, выявлены различия в мотивационных профилях данных категорий работников.</p><sec><title>Цель исследования</title><p>Цель исследования. Изучение и сравнение мотивации труда врачей и среднего медицинского персонала бюджетных учреждений здравоохранения, оказывающих фтизиатрическую помощь населению.</p></sec><sec><title>Материалы и методы</title><p>Материалы и методы. Проведен социологический опрос по бланку анкеты, содержащей вопросы для изучения трудовой мотивации работников здравоохранения. В исследовании приняли участие сотрудники различных профессиональных категорий государственных медицинских учреждений – Республиканской клинической туберкулезной больницы и Городского противотуберкулезного диспансера г. Макеевки. Трудовые мотивы структурированы в 3 блока: материальные, социально-психологические и индивидуальные.</p></sec><sec><title>Результаты</title><p>Результаты. В подавляющем большинстве врачи и средний медицинский персонал государственных учреждений здравоохранения фтизиатрического профиля в равной мере удовлетворены выполняемой работой. Для каждой категории медицинских кадров выявлены наиболее значимые трудовые мотивы. Для среднего медицинского персонала на первое место вышел фактор материальной мотивации, однако удобный график труда, отношения с начальством и благоприятный психоэмоциональный климат составили пятерку наиболее значимых трудовых мотивов. На врачей большее воздействие оказывают индивидуальные и социально-психологические мотивы: самореализация и профессиональный интерес занимают лидирующие позиции, оплата труда, отношения с коллегами и помощь пациентам оказывают комплексное воздействие на деятельность врачей.</p></sec><sec><title>Заключение</title><p>Заключение. В данном исследовании подтверждается принцип полимотивации всех категорий работников, поэтому модернизация мотивационной среды должна осуществляться с учетом групповой принадлежности, индивидуальных особенностей, предпочтений и личностных качеств сотрудников. Персонал-ориентированная система мотивации медицинских кадров решит большинство проблем, с которыми сталкивается сфера здравоохранения современных условиях меняющихся рыночных отношений.</p></sec></abstract><trans-abstract xml:lang="en"><p>Improving the productivity, quality and availability of medical services directly depends on the effectiveness of motivational mechanisms for personnel management. Despite the sufficient empirical and practical experience in the field of health workforce management, data on the comparison of labor motivation among different professional categories of medical personnel are not often found. The article analyzes the main labor motives of nurses and doctors, reveals the differences in the motivational profiles of these categories of workers.</p><sec><title>Purpose of the study</title><p>Purpose of the study. Is to study and compare the motivation of doctors and nurses from budgetary healthcare institutions providing TB care to the population.</p></sec><sec><title>Materials and methods</title><p>Materials and methods. A sociological survey was conducted using a questionnaire form containing questions to study the labor motivation of healthcare workers. The study involved employees of various professional categories of public medical institutions – the Republican Clinical Tuberculosis Hospital and the Makeyevka Municipal TB Dispensary. Labor motives are structured into 3 blocks: material, socio-psychological and individual.</p></sec><sec><title>Results</title><p>Results. In the overwhelming majority, doctors and nursing staff of public health care institutions with a phthisiology profile are equally satisfied with the work they do. The most significant labor motives were identified for each category of medical personnel. For paramedical personnel, the factor of material motivation came out on top, but a convenient work schedule, relationships with superiors and a favorable psychoemotional climate made up the five most significant work motives. Physicians are more influenced by individual and socio-psychological motives: self-realization and professional interest are in the lead, remuneration, relationships with colleagues and patient care have a complex effect on the activities of doctors.</p></sec><sec><title>Conclusion</title><p>Conclusion. This study confirms the principle of polymotivation of all categories of employees, therefore, the modernization of the motivational environment should be carried out taking into account group affiliation, individual characteristics, preferences and personal qualities of employees.
